What "competitive" actually means in 2026

For most of the last decade, the competition in real estate was for listings. Today, increasingly, it's for agents.

Commission structures are under more scrutiny than they've been in a generation. Agents are re-examining where they hang their license and what they get for it. And brokerages — from independents to national brands — are discovering that recruiting and keeping productive agents is the whole game.

This is the talent war, and it's being won and lost on one thing: the offer.

The numbers behind the shift

This isn't a vibe. The movement is measurable:

  • ~3 million licensed agents in the U.S.
  • ~144,000 switched brokerages in the last year — roughly 1 in 10.
  • The share of agents planning to stay put fell from about 75% to 61%.

Switching is up, loyalty is down, and the cost of replacing a productive agent — somewhere in the range of $50,000 to $125,000 once you count lost production and ramp time — means every move matters to the brokerages on both ends of it.

Why the offer is everything now

An agent's brokerage decision used to be sticky. You joined an office, you stayed, switching felt like a hassle. That stickiness is eroding. Information moves faster, splits are more visible, and the cost of staying somewhere that undervalues you is becoming obvious.

For agents, that's leverage. For brokers, it's a threat and an opportunity at once: the same forces pulling your agents toward better offers can pull other brokerages' agents toward yours — if your offer is competitive and you can find the people already looking.

The matching problem

Here's the inefficiency at the center of it all. Thousands of agents are quietly open to moving. Thousands of brokerages are quietly desperate to recruit them. And the two sides almost never find each other at the right moment, because the only tools available — cold outreach, recruiters, word of mouth — are slow and poorly targeted.

It's a classic marketplace problem. High intent on both sides, terrible matching in the middle.

Where this goes

The brokerages that win the next few years won't necessarily be the biggest. They'll be the ones with the most competitive offer and a way to put it in front of the agents already looking — at the moment they're actually looking.

That's the gap SplitSeek is built to close: agents who know their worth on one side, brokerages competing to win them on the other, matched on what each actually wants. Not cold outreach. A market that finally clears.
